Focus on securing talent
For those of you that have been waiting for the signs that the tide is turning and that
it is time to start focusing on retaining your talent, the word is go. According to
experts the IT talent shortage is no longer simply near, it is upon us. According to these
experts there are a couple of factors driving this:
* IT salaries are expected to grow by up to 15% from now through the course of the next
three years, making job changes more attractive.
* With the much of Sarbanes-Oxley compliance projects nearing completion many companies
are turning their attention to previously-shelved IT projects. This will increase the
demand for a variety of skills, some of which will only be found in people that are
currently employed. (There are a number of ITO professionals that are unemployed. That
does not mean that these will be the first to fill the increase in demand unless they have
the specific skills these companies need to run their projects).
* Most the ITO teams that are being asked to take on these projects are operating under
constraints as a result of forces of staff reductions and/or freezes that characterized
the past few years. This places a lot of CIOs in the unenviable position of having to
attack and complete these mission-critical projects under time-pressure with less than an
optimal staff. That puts even more pressure on these CIOs to go out a look for new
resources while making sure they do not lose any of the talent they currently have
in-house. (A recent CIO Insight survey found that 76% of IT executives surveyed found
their current environment inadequately staffed).
* A number of ITO professionals, who have gotten a taste of being independent
entrepreneurs, have developed a taste for it. These former corporate workers have
expressed a strong desire to remain single-shingle one-person businesses. That further
reduces the pool of people available to the corporate recruiters for full-time positions.
Given the above facts, here are two things I recommend that you do address this
immediately if you are an ITO hiring manager:
1. Develop highly effective workforce plans. For advice on how to do this, see some of

2. Grow your own talent. One of the articles listed below presents an excellent example
of how BNSF executives did this in their organization.
